That protection is reasonable. It is a rational response to real experience. The leaders who try to steamroll past it with excitement and pressure are going to fail. You earn trust from burned people differently than you earn it from people with no scars.

Burned is showing up skeptical to every claim. Burned is asking more questions than the average new person. Burned is being slower to commit and slower to fully invest. Burned is the person in the back of the room who has heard a pitch like this before and wants to see something different before they believe it.
I know this because I have been that person. After 2019, I was exactly that person. And the way I wanted to be treated was with honesty, patience, and demonstrated integrity over time. Not pressure. Not excitement. Evidence.
What Earns Trust With Burned People
Consistency earns it. Not one great conversation. Not one impressive result. Showing up the same way week after week, month after month. Being what you said you were going to be regardless of whether they are watching.
Transparency earns it. Telling the truth about what the work requires. Not overpromising and underdelivering. Giving them the real picture so they can make a real decision, not a decision based on a pitch.

Patience Is the Strategy
Burned people often need more time before they are ready to fully commit. That is not a problem. That is a calibration. They are deciding whether you are the same as everyone else or actually different.
Leaders who are genuinely different can afford to be patient. Because they know the evaluation will come out in their favor. The pressure to commit quickly comes from leaders who know the closer look will reveal problems.
Why This Matters
The people with scar tissue are often the most valuable people you can build with. They have already learned the hard lessons. They know what real work looks like. They have the discipline to rebuild because they have done it before.
When you lead them well, when you earn their trust through consistency and transparency, they become some of the most loyal and effective builders you will ever work with. They have chosen you deliberately, not by default. That choice is meaningful.
Lead burned people with patience, honesty, and demonstrated integrity. Give them time to see who you actually are. The ones worth having will stay. And the ones who stay will build.
